The Power of Passivity: Seek Not and Ye Shall Find

Employers are frequently found to prefer passive job seekers over active ones, so how can you use this knowledge to improve your career prospects?

While you may think that being proactive gives you an edge in your job hunt, research has shown that many employers favor job seekers who are playing it cool. Passive job seekers are those that are open to a new position, although not actively searching or applying for vacancies. Instead of spending hours sifting through job boards and contacting companies, your best bet for progressing your career could be to “play hard to get” and entice recruiters to come to you.

Passive job seekers have the advantage

A recent study revealed that 80% of HR professionals feel passive job seekers are the best source of quality employees. However, the survey also found that only 47% of job seekers are aware of this fact, showing that employers and candidates have very different understandings of what works in the recruitment world.

When asked what makes passive candidates more attractive than active ones, 42% of respondents said these individuals take their careers more seriously, 44% felt that they had the most experience, and an additional 44% said they had the best skill sets.

Even if you’re unemployed, you can turn into a passive job seeker right now by freelancing, becoming an entrepreneur, volunteering, or blogging. By engaging in these activities while you search for a job, you won’t have gaps on your resume, you’ll be practicing new skills, and you’ll potentially be earning side income so you will be less desperate for a job, which makes you more attractive as a candidate (and gives you leverage).

Tips for becoming a passive job seeker

Now that you’ve recognized the “power of passivity” in attaining long-term job search success, try using the following strategies to your advantage:

1. Keep your resume up-to-date – If a recruiter ever contacts you about a position, you want to be ready to show them what you can do immediately.

2. Stay involved online – While you may not be engaging in an active job search, maintaining an online presence means staying in the forefront of your professional contacts’ minds. This includes building a robust LinkedIn profile, joining relevant LinkedIn Groups, and tapping into social networking (Facebook, Google+, and Twitter, for example) to strengthen your social presence.

3. Develop a solid pool of referrals – Professional connections are the biggest assets of a passive job seeker, as their recommendations will do the legwork for you. Stay connected with your network via social media and offer help in return, rather than just building your network and only reaching out when you’re looking for a job. If you’re interested and engaged, your contacts will be more likely to give you help if and when you need it.

4. Write Recommendations – Giving to get works every time. Write LinkedIn recommendations for some of your connections. In return, you’ll get a recommendation back from at least some of the people you provide a reference for. Those recommendations show on your Profile and they are a reference in advance to a potential employer.

5. Be Interview Ready – Don’t use up all your accrued vacation or personal leave time unless you have to. Keep some in reserve, so you have time to interview if an opportunity that’s too good to pass up comes along.

How to Know if You’re Under-Qualified or Unqualified for a Job

At some point in your life, you’ve probably passed up the opportunity to apply for a job because you didn’t think you were an exact match. You’ve also, at one time or another, probably thrown your hat in the ring for a role that you thought you’d be able to learn on the clock, even though the qualifications were way above where you were in your career.

These are somewhat extreme examples, but both illustrate the challenge of knowing when you’re just a little under-qualified and when you should say, “This is great, but probably for someone else” because you are not at all qualified.

Here are a few signs to look for when you’re unsure if you should apply, to help clear things up:

You’re Probably Not Qualified at all if…

You Only Have One Qualification

Most of us have made this mistake plenty of times early on in our careers. You identify the one requirement on a job listing that you have and say to yourself, “Hey, this is perfect for me. I’m smart and can learn the rest as I go.” However, as much as employers understand that candidates won’t know everything there is to know about a role, there is an expectation that they’ll know a majority of the things they need to do it well. If you’re on the other side of the equation and don’t have experience in most of the bullet points of a description, roll up your sleeves and get the experience you need before getting your hopes up too high.

The Company Wants Someone to Hit the Ground Running

The truth is that sometimes, companies just need someone who is (mostly) qualified to do a job and hit the ground running. It’s not illegal to source this way, and when the need is intense enough, it’s perfectly understandable for a company not to be as willing to take on someone more junior. When I was recruiting, we’d make it clear when we just could not support someone who didn’t have the experience we needed. If you notice a job posting that’s very clear about this, don’t spend too much time debating whether or not to apply.

The Gig is a Senior Level Role in a New Field

I’m all for pursuing a career change. I’ve done in a handful of times, and it took a couple of tries to get it just right. However, let’s say you want to switch from a finance role to a marketing role. That’s great, especially if you’ve done your research and understand what that’ll take. However, if you’re in a manager-level finance position and are looking exclusively at manager-level marketing jobs, you’ll quickly discover that being a more senior person in one industry doesn’t automatically qualify you for the same level in another.


You Might Only be a Little Under-Qualified if…

There Are Only One or Two Qualifications You Don’t Have

I’d argue that you’d be hard-pressed to find a recruiter who only interviews candidates who check off every single bullet point on a job listing. If you find your dream job and notice that you don’t have experience in an obscure technology (that you’re sure you can learn), this is not something that should keep you from applying. In fact, a candidate who has just one missing qualification makes many recruiters say, “Oh thank goodness. This person’s learning curve will be incredibly small.” So, go ahead and submit an application.

The Company Prefers Lifelong Learners

All of the things that you should consider before applying for a job that you’re slightly under-qualified for still apply, but many companies make it a point to explicitly state that they support people who seek out learning opportunities. If you find a job that you aren’t an exact match for at a company that encourages perpetual learning, don’t be afraid to throw your hat in the ring. And when you do, make it clear in your cover letter that you’re up to the task of learning as much as necessary—plus some—starting on day one.

The Only Thing Holding You Back is You

At the end of the day, it’s impossible not to look at a job that sounds amazing and think, “No matter how many qualifications I have, I’m nothing but an impostor.” And sure, there will be jobs at every point in your career that you’re just not qualified for yet. But in a lot of cases, the only thing holding you back is you—and mostly because you’re just convinced that you’re not qualified to do any job. If you’ve looked at a handful of gigs that sound incredible, only to pass out of a fear of being rejected, take the leap and throw your hat in the ring.

Of course, no matter how explicit the job description is, or how much you know about the company and your own capabilities, it’s not possible to know for sure, in advance, where you stand with a stretch role. Sometimes you find what looks like your dream job, and when you do, it’s hard not to send your resume and cover letter immediately. However, it can also be deflating to get your hopes up, only to get no response from the company.

So be bold, but also be smart when you’re applying for jobs when you don’t check all the boxes. And as difficult as some of these points might be to hear now, you’ll eventually get the idea when you should go ahead and submit an application.

Honesty and White Lies in Job Interviews

In an attempt to impress recruiters and hiring managers, many applicants fall back on their usual bag of interview tricks: “Weaknesses? Probably my perfectionism.” Companies, however, are likely looking for more authenticity from their candidates, rather than mere polished half-truths. But what about those tougher questions? Questions about your plans for a family, or your reason for leaving your past employer? Sometimes candidates can suffer from being too honest.

Here are a few tips on when to be brutally honest in job interviews, and in which situations a tiny white lie might be allowed.

When You Must Be Honest

HR managers and headhunters want confident and down to earth candidates. But recruiters can only determine whether you’re a good fit for the company when you’re completely honest. In regards to your performance, your experience, and your qualifications, you should always be honest – otherwise, you’re really shooting yourself in the foot. Did you write in your resume that you’re fluent in Japanese? Then be prepared to demonstrate your skills in the interview, if requested. Remember that even if your new employers only call your bluff once you’ve already gotten the job, you may be handed a huge project – like handling a merger between your company and a larger Japanese corporation. Oops.

Instead of making up important details, focus on your strengths. Explain that your gift for critical reflection makes you a perfect candidate. Tell your interviewer where your leadership skills lie and reinforce your argument with concrete examples. You should also indicate your level of leadership experience with honesty. There’s a big difference between having led a department, or a team that only consisted of three interns. Be sincere – even leading a small team has given you some experience, and it’s better to tell the truth than to fabricate. Explain what you learned from this experience and how you can transfer this knowledge to the position in question. In this way, HR managers can get a clear image of who you are, and they’ll know from the beginning if you need further training, what kind of further developments could be helpful to you, and in which departments you could lend your knowledge.

React tactfully to questions about your weaknesses and missing areas of knowledge. In these situations, a good preparation is necessary. Consider in advance how you want to explain your weaknesses. Avoid standard answers like “I’m too ambitious,” or “I can’t work without structure” – HR managers have heard all of these before. You don’t necessarily need to choose “weaknesses” that simply disguise strengths. Rather, choose real weaknesses, then show that you acknowledge them, and are working to improve them. For example, you could say something like, “I have difficulties speaking in front of large groups. So for the last three months, I’ve been taking seminars on rhetoric and public speaking to try and improve.”

When It’s Better to Lie

In a job interview, it’s in your best interest to be honest about your professional experience, your qualifications, as well as your strengths and weaknesses. However, as soon as your interviewer begins to ask questions about your private life, you should be very cautious with your answers. Here, too much honesty can seriously affect your chances to get the position.

Why are you looking for a new position?

Suppose you’re asked why you want to leave your current employer. When you mercilessly begin to complain and whine about your shamefully small paycheck, your incompetent management, and your awful working conditions, you’re not doing yourself any favors. Consider an alternative response: you’ve exhausted all possibilities for further development at your current job, and so you’re looking for new challenges. Maybe you need a professional change of direction. But in any case, you should leave private and personal reasons aside.

What kind of hobbies do you enjoy?

Hobbies show recruiters and headhunters what your passions are. Are you a team player? Are you dedicated? Pay attention that your hobbies don’t define or pigeonhole you. You should avoid detailing your passion for bungee jumping or mountain climbing in the Himalayas. Why? Your interviewer might decide that you’re a liability, or that you could hurt yourself and take months of sick leave. In addition, this might lead your interviewer to assume that you’re a huge risk taker.

Are you planning on starting a family?

Especially for women in their 30s, this question is very likely to be asked, even though HR managers in the US aren’t technically allowed to. Don’t let a question like this faze or upset you. Politely ask how this question relates to your skills and qualifications – then change the subject discreetly. Your desire to have children, your political views, your religious affiliations – none of these belong in a job interview. Consider inappropriate questions like this, and prepare some short answers in advance. If in doubt, a little white lie is allowed.

Certainly, a few questions must be on your mind – but some of them shouldn’t be asked in one of your first job interviews. Candidates that ask too eagerly about the number of vacation days never make a good impression. Instead, ask about the company’s options for further education and training – this signals your motivation and readiness to learn.

Keep this admonition in mind: when it comes to being honest in a job interview, it’s usually a question of strategic preparation and the right spin, rather than embellishment and white lies.

We are continuing with our theme this week of stress in the job search.

After working as a recruiter for more than 10 years, I’ve seen firsthand the toll a long, drawn-out job search can take, whether on a new graduate or someone who has been in the field for decades. Sometimes it’s the strain of being out of work longer than anticipated or not being invited for interviews at all or not receiving offers or even returned calls… all of this can make it tough to keep your spirits up.

Even worse, your confidence in your own abilities may fade over time, leading to a crushed spirit that can further negatively affect how recruiters and hiring managers perceive you.

For those of you experiencing a particularly difficult or long job search, here are a few tips to avoid the dreaded “job search burnout”:

1. Ask for feedback. If you’ve been on the hunt for a while without much progress, step back. Talk to professionals with whom you have a strong and trusting relationship, like a former boss or your recruiter. They get it, and they get you. Ask for, and be ready to hear, specific, constructive feedback and request a mock interview.

Are there things you could be doing differently? Questions you could be answering better? Follow-up that could be stronger?

Their feedback could mean all the difference, and the positive comments they’ll share will be a nice boost to your confidence.

2. Get the inside scoop. Talk with people in your network to learn more about the industry you’re interested in and any changes or trends they’re seeing. What they’re hearing and experiencing on the front lines could be just the spark you need to shift your approach and pick up some momentum.

By the end of your conversation, there’s a good chance you will feel more relaxed, have more confidence and be inspired to excel in your search.

3. Change your approach. Have you been interviewing a lot without much progress? It might be time to change things up.

Are you coming across as bored with the process? Do your answers sound rote? Did you not notice your interview outfit is rumpled or stained? Prepare for your next interview with these potential pitfalls in mind.

Take out your iron and stain stick; come up with fresh, new answers; add energy and enthusiasm to your voice; use real-life examples anytime you can and be mindful of your body language. These small tweaks will help you come across as excited and engaged.

4. Fake it ’til you make it. If you’re feeling downtrodden going into your next interview, fake it. Smile and be ready to greet the interviewer highlighting your best qualities. Make every interview an opportunity to not only get a job, but to polish your interview skills and build your confidence.

5. Find commonalities. Search for your interviewer on LinkedIn and discover common ground. Maybe you’ll find that you both know some of the same people or enjoy volunteering. Whatever you share, remember that people want to work with people they like, and discussing commonalities with your interviewer is an effective and authentic way to start building the relationship.

6. Fit matters. While it’s appropriate to strive for jobs that may be slightly out of your reach, doing that too often could lead to too much rejection. To keep your job search on track and your spirits high, go after positions that are an ideal fit for your background, experience and interests. Save the long-shot interviews for the one or two employers that really spark a fire in you.

7. Try some retail therapy. Sometimes, if you are feeling lackluster, a new pair of shoes, a fresh haircut, a fun accessory, a new tech gadget or an updated suit will give you the extra confidence and excitement to ace an interview. Walk in with some swagger, and let the interviewer know why you’re the best person for this role. You might be convincing enough to get hired.

If you’ve spent months in what feels like a fruitless search for a new job, don’t lose heart! The opportunities are out there. Try something new, challenge yourself, and step out of your comfort zone. A great job is waiting for you somewhere.

As a recruiter, I’ve heard it hundreds of times over the years: You’re tired of your job, your boss is a nightmare, no raises or bonuses in forever, you feel totally under-appreciated, and you’re really, really ready to move on.

Friends and colleagues, and so-called “industry experts”, however, will likely caution you that it’s really not the best time to make a career change; “wait until the job market stabilizes,” they’ll say, just in case you end up without a job at all.

The problem is, how long does it pay to remain unhappy out of fear? Maybe the market will never be “perfect” again… maybe our whole understanding of employment is transforming (and not for the better). Maybe now is the best time… you can’t know until you try.

So here are some tips for successfully leaving your job and finding a new one:

Get closer to the industry you’re interested in.

The first thing to ask yourself when considering a career change is: what feeds your soul? What interests you? In what sort of environment and in which field do you think you would flourish? Sites like CareerQA can give you overviews of different fields and tell you what kind of experience and education you’ll need to break in.

Finding a part-time position in a business related to where you’d eventually like to wind up full-time is the perfect transition. Say you want to become a dental hygienist. Securing a part-time job working the front office for a dentist would be a great choice. Part-time front office work will help pay the bills as you’re taking dental hygienist classes and working towards your certification.

Being in the environment in which you’d eventually like to find yourself will do wonders for your self esteem, not to mention keeping you in the loop for possible full-time employment down the line.

Use downtime and grouping.

If you absolutely must keep your current job during the transition to another career, you’re probably going to end up doing a decent amount of job-searching while at work. That means you need to be quick and efficient to avoid angering your current employers. Sign up for notifications from job sites that have positions you want so that you don’t have to constantly search.

Job hunting on weekends isn’t out of the question, either. If you want to get into the restaurant or hotel business, for example, nearly all restaurants and hotels are open Saturdays and Sundays, and there are usually people in upper management positions there to meet with you. Also, more and more businesses are accepting applications online, where you can apply 24/7/365.

If, while still working at your current job, you apply for a new position and prospective employers can only see you during the week, try to group as many interviews in a single day as possible, then take a vacation day (or a sick day) at work. This will afford you the opportunity of meeting with new potential employers without sneaking off for mid-day interviews.

Once you’ve found a position you like and you’re offered the job, it’s time to leave your old place of employment. No matter how bad the situation was, don’t burn any bridges! Whether it’s for a reference or a legal matter that arises later on, your old employer may come in handy in the future, so you don’t want there to be any bad blood.

Go it alone.

Don’t have the qualifications to land a job in your chosen career field? Make your own employment opportunity: freelance on the weekends. It’s not an option for all fields, but you can find opportunities for everything from web design to marketing online.

Or you can start your own business. Depending on the amount of money required for start-up costs, you may need to save up, get a loan, or find an investor. You should also make sure you have 6 months to a year of living expenses, since many businesses take a long time to earn a profit.

Ready to take the leap into entrepreneurship? Don’t do so unarmed. Be sure to learn as much as you can about your chosen field.

Quitting your job may be one of the most important (and possibly best) decisions you’ll ever make. You deserve to be happy! Don’t let necessity and fear stagnate your career and your life.

How Long Is Too Long for a Resume?

The age-old question, that afflicts new college graduates, senior executives, and foreign applicants alike: how long should my resume be?

The dynamics of the question have changed significantly in the last few years, as online application and electronic resumes have become the norm.

The problem with the question is that it’s not framed properly. For people who prefer certainty, the real answer is disappointing: it depends.

In some cases, a long resume will do you no favors but in other cases, being too brief will cripple your chances.

Let’s look at some times when it pays to be brief:

  • Online Applications: When you’re submitting your resume to a company website or online job board (which is generally not the best way of approaching a company or job, though probably the most frequent), it pays to know your audience: the machine. ATS machines are fickle, easily confused entities, so it pays to keep format and length to standard when dealing with them, lest they spit you out with asterisks and hissing.

    And since your resume, in this case, will be stacked on top of myriad others being submitted via the same portal, getting your foot in the door would be better served by being brief, concise, and neat.

  • Human Resources: The bane of the modern corporate world (unfairly, to some extent), the HR professionals set to watch the outer walls of each corporate citadel are frequently overworked and tasked with sorting through thousands of resumes for jobs that they may or may not understand (and likely have never done), in order to meet metrics that may have nothing to do with department needs.

    In that environment, anything out of the ordinary regarding your resume (typos, excessive length, improper formatting, too many exclamation points) is likely to send it into the black hole instantly.

  • College Graduates: Someone just out of school will probably have a shorter resume, naturally, and one page tends to be the standard for college graduates or entry-level professionals.

    While it might seem like a good idea to dredge up every job you’ve ever done back to fry cook at McDonald’s, searching for those oh-so-relevant “cross-functional” and “intangible” skills, or adding all of your personal interests, if it ends up padding your resume beyond one page, it’s probably better to leave it off, especially if it’s not strictly related to the position for which you are applying.

There are plenty of times, however, when an expanded resume will come in handy:

  • Hiring Managers: Once you’ve managed to get past the gatekeepers and your resume into the hands of the person you will likely be working under, they will probably want to see something far more extensive than just a one-page summary. Since at this stage, they aren’t sorting through a stack of 1000s of resumes, it will be coming down to a choice between just a few candidates, and having those extra details could make all the difference in being chosen for the position.

    If a Tax Director, for example, knows the department will be needing someone with FAS 109 experience, but of course HR didn’t include that in the job description, and you’ve got it on your resume, even though it may have seemed a minor thing, that could be what seals the deal.

  • Recruiters: Recruiters are a strange breed and very needy. If you’ve worked with them for any length of time, you’ll likely find yourself filling out dozens of forms and templates and being sent sample resumes to “update your resume”, probably with very little in the way of guidelines besides “make it more like this.”

    But since they are working directly with Hiring Managers on many occasions, they will probably not be interested in short resumes either, since all the details you provide could be what determines whether you’re selected for an interview (and whether they get the commission).

  • Referrals: If you have a former colleague, manager, or friend who can get you the inside track on a new role, it pays to have something more detailed at the ready, since it’s going to be read directly by the person responsible for hiring.

  • Format: In addition to situations where the person you are sending the resume to makes a difference, there also comes a point when you just can’t fit it on 1-2 pages anymore. A few lines just seem to fill out onto the next page, no matter how precise you are, leaving a big empty white space at the end.

    And no one wants to read tiny 8-point font with the margins shrunk almost to the page borders… and the game of decreasing font-size and zooming in Word might seem like a good idea until the person on the other end tries to import into an ATS system or print it.

    So in that case, a longer, fuller resume would be preferable to an empty white page, something important cut out, or formatting tricks.

  • Career Length: Obviously, the further in your career you are, especially if you’ve worked at many jobs and at many companies over the years, the longer your resume will be. A finance executive would have almost no space left for anything but titles if he restricted his resume to one or even two pages.

So what’s the bottom line? You’ll probably need a short and a long version of your resume, depending on who you’re sending it to and at what point in the process you are.

There may never be a need for a CV style, exhaustive treatise on your entire professional history back to your paper route and yard work and the articles you wrote for your high school journalism class, but it would pay to have an extended version with more details available just in case a recruiter or hiring manager wanted to see more before an interview, after the screening process matured to a later phase.

That one extra line could make all the difference.

Beware the Risks of Resume Humor

Another frequent way that job candidates attempt to set themselves apart from the competition (besides the bizarre options mentioned before) is via humor.

While it’s certainly fine to inject a touch of wit and personality into your application materials, don’t go overboard with the playfulness. Prospective employers seek insights into your skills – not your wacky sense of humor. Hiring managers won’t take you seriously if your top priority seems to be cracking one-liners.

Check out some of the over-the-top comments job candidates have inserted into their resumes (from a recruiting company that has likely seen them all):

“JOB HISTORY: As a consultant, I was responsible for public service announcements, identity packages, brochures, client meetings and approximately 73 chewed-up pen caps.”

We’ll be sure to lock the supply closet.

“LANGUAGE ABILITIES: I can bark like a dog and make the best monkey sounds ever.”

Not the bilingual skills we had in mind.

COVER LETTER: “I’m entertaining, but be warned that I’ve got a potty mouth. Ha-ha.”

We’re going to have to swear off this candidate.

“JUST FOR FUN: A self-proclaimed ‘Lord of the Geeks,” I am a true champion of useless knowledge.”

You said it, not us.

“TRAININGS: Currently training to become humorous.”

That gives new meaning to the phrase, “Flex your funny bone.”

Nice work if you can get it.

So keep in mind the main purpose of your resume: to sell your skills and your background to a particular company, for a particular role, and not to entertain. A bit of levity is certainly warranted in some situations but don’t derail your job search by appearing to be less than serious about the application process; after all, there are hundreds, perhaps thousands, of other applicants waiting in line behind you should you come across as more wit than substance.

So, make sure to supplement your online research with real-world activities. As a first step, map out who you know. You can start by creating a list of former co-workers, classmates, teammates and more. Then, reach out to friends and acquaintances for informal advice and to learn more about their roles.

Weak: “Hey, I noticed you have an open job at your company. Can you help me?”

Strong: “Hi, I’m really interested in exploring different ways to grow my career and enhance my learning. I’d love to learn more about your experiences.”

2. Knowing Someone On The Inside Can Get You Hired

Maybe the job you’re looking for is posted online, but that doesn’t mean you should keep your interest to yourself. With so many applicants, more and more companies rely on the networks of their existing employees. Especially because companies want to hire people who “get it” and who’ll click with the current staff.

The main reason that your resume may not be soliciting a response is because it is being read first by companies’ Application Tracking Software (ATS), which is promptly filtering your resume into oblivion before human eyes ever see it.

ATS is a software application that enables the electronic handling of applications according to a predetermined search criteria based on keywords or other qualifications. To get a response for your resume, it is important to understand that resume design is as important as resume content. In fact, for online applications, it is even more important than the content, as most times it is the ATS which will scan the application first and not the recruiter and may discard it for trivial or technical reasons.

So what can be done to ensure that the ATS picks your resume and passes it along instead of junking it? Here are some simple rules to follow that will maximize your success when dealing with the “robots”:

  • Generic resumes do not work well with an ATS system. Your resume must utilize words from the job description or it will be declined immediately. This means that each time you apply for a job, you need to “tweak“ your resume to match what the job is looking for, using its terminology (even if you utilize slightly different wording at your current role).
  • Avoid images, shading, graphics, special effects, arrows, and any other special characters. Stick to simple text and numbers on the resume (and you can’t go wrong with bullet points). Use of images just confuses the ATS and it may reject your resume as a result. And if you are attaching a photo of yourself, that’s a big HR no-no in the first place, as it can lead to all sorts of hiring discrimination and bias issues.
  • For your resume, only use standard fonts like Arial, Georgia, Calibri, or similar that are commonly used on the web and easy to read. Use Word format, not PDF!
  • Always include a carefully worded professional summary, which should also incorporate important keywords from the job description.
  • Use spell check on your resume. Words that are not recognized in standard dictionaries will not be picked up by the software so proofread your resume as well. Where use of acronyms is necessary, ensure that the explanation is provided alongside to maximize search fit percentages.
  • Don’t ignore designations, titles, and relevant certifications. They attract attention and are likely to be keywords in the ATS.
  • Contact information should always be at the top so the recruiter knows where to reach you once the ATS has chosen your resume to be short listed. It is now common to have more than one page in a resume but it is important to ensure that the first page of the resume has all the contact details and keywords in case the second page is misplaced.
